  Abstract

  In this study we examine the relationship between two forms of employee relational  position - with the organization and with the supervisor; perceived insider status (PIS) and leader-member exchange (LMX).  Despite their conceptual similarities, little theoretical or empirical work has been devoted to integrating these constructs.  Further, although they share common features, differences in their relational focus suggest distinct antecedent conditions and consequences.  Thus, in a departure from conventional research in the area, we conceptually integrate perceived insider status and leader-member exchange.  We explore the mediating role of these two constructs in the relationship between a set of theoretically informed antecedents and outcomes, including organizational and group identification, and both task and contextual performance.  Using structural equation modeling with a sample of 181 employee-supervisor dyads, our results support the empirical distinctiveness of PIS and LMX. Implications of these results for theory and practice, and directions for future research are explored.

  王辉,香港科技大组织管理学系博士,现为北京大学光华管理学院组织管理系副教授、副系主任。研究兴趣包括三个方面:1)组织行为学,主要包括变革型领导,领导-部属交换理论(LMX),CEO的领导行为对企业文化,企业创新及企业绩效的影响等;2)人力资源管理,主要从事任务绩效与情境绩效的影响因素的研究;3)其它有关的课题,如,企业文化,成就动机,团队建设与团队绩效,知觉到的组织支持(POS)等方面。
